Abstract
This study aims to analyze the effect of affective commitment on employee sportsmanship behavior by considering the role of organizational culture as a mediator, in the context of employment social security provider organizations in Gorontalo City. The research uses a quantitative approach with a survey method and a census sampling technique for all employees who are respondents. Data were collected through distributing questionnaires and analyzed using partial least squares-based structural equation modeling method with the help of statistical analysis software. The results showed that affective commitment does not directly affect sportsmanship behavior, but has a significant effect on organizational culture, and organizational culture has a significant effect on employee sportsmanship behavior. Thus, organizational culture is proven to be a full mediator in the relationship between affective commitment and sportsmanship behavior. The conclusion of this study is that the improvement of employee sportsmanship behavior is highly dependent on the strength of organizational culture formed by affective commitment. Recommendations include strengthening the values of an open, collaborative, and performance-respecting work culture, as well as developing training programs, team-building activities, and reward systems that support positive workplace behaviors.
